Exploring the Impact of AI Tools on Employee Job Engagement in SMEs: A Coping Theory Perspective

This study examines the impact of artificial intelligence (AI) on employee engagement in small and medium-sized enterprises (SMEs), with a focus on how perceived opportunities and threats influence coping strategies and job engagement. Utilizing Coping Theory, the research explores the psychological responses of employees to AI integration, identifying key factors that drive proactive (Control Coping) or avoidance (Escape Coping) behaviors. A quantitative survey was conducted among full-time employees in Japan, analyzing data through path analysis and multigroup analysis to compare SMEs with larger enterprises. The findings reveal that perceived AI opportunities significantly enhance job engagement by fostering proactive coping behaviors, especially in SMEs. Conversely, perceived AI threats are more likely to lead to avoidance behaviors, although their impact on job engagement varies between SMEs and larger enterprises. The study highlights the critical role of employee perceptions in the successful adoption of AI and offers practical insights for SME owners on how to navigate AI-driven changes to maintain a motivated and engaged workforce. These results contribute to the broader understanding of AI’s implications in the workplace and underscore the importance of strategic implementation to maximize positive outcomes.
