As global competition intensifies and the need for organizations to make the most of their human resources increases, the High-Performance Work System (HPWS) has been attracting attention. This study empirically examines the possibility that this HPWS increases the affective commitment of Vietnamese employees to the organization via two social exchange processes, LMX and TMX, and that such relationships are moderate by the way language is used in their workplace. The research conducted was a questionnaire survey of 474 Vietnamese white-collar workers employed at Japanese companies in Vietnam. The results of structural equation modeling and multigroup simultaneous structural equation modeling confirm that HPWS leads to local employees’ commitment to the organization via strengthening of trust and cooperation between employees (i.e. TMX) and their superiors and colleagues (i.e. LMX). Interestingly, it was also confirmed that the relationship between HPWS and LMX and HPWS and TMX is moderated by the use of Japanese in their workplace. This study examines the theoretical and practical implications of these results.
